Introduction : Lors de la crise du Covid 19 en Belgique, contre toute attente, le personnel hospitalier ne semble pas avoir pris la fuite malgré le risque infectieux. Suite à cette crise, des modifications du contexte organisationnel et managérial comme la mise en place de débriefings et l’actualisation au quotidien des procédures, se sont opérées. Ces changements sont-ils à l’origine de la rétention du personnel ? Quels sont les éléments managériaux positifs à conserver en post-crise ? Méthode : Une approche mixte fut choisie afin d’amener une compréhension plus pointue de la situation. Les analyses quantitatives et qualitatives se sont déroulées concomitamment du 1er au 20 septembre 2020 auprès des infirmiers, assistants et médecins dans des unités Covid et Non- Covid d’un hôpital universitaire et d’un hôpital régional en Belgique. La partie quantitative, à l’aide de l’outil COMEt a permis de récolter les perceptions des professionnels de la santé pour permettre de mesurer le contexte organisationnel et managérial présent en milieu hospitalier. La partie qualitative, par de brefs entretiens auprès des infirmiers, assistants, médecins et cadres des unités, a permis de comprendre le vécu des soignants. Résultats/Discussion : Les résultats montrent que plusieurs changements se sont opérés suite à la crise. Les relations interprofessionnelles se sont significativement améliorées et le soutien de la hiérarchie de proximité a augmenté. Malgré cela, à cause de la charge de travail, la lourdeur des soins, le manque de matériel de qualité, etc., une diminution de la satisfaction du personnel, une augmentation de l’épuisement professionnel et une diminution de l’efficacité perçue du fonctionnement du service sont observés. Même s’il n’y a pas de consensus dans la littérature, notre étude montre que les unités Non-Covid ont moins bien vécu cette crise car ils ont le sentiment d’avoir manqué d’informations, d’avoir été délaissés au profit des unités Covid et d’avoir eu moins de matériel. Conclusion : La crise du Covid 19 a modifié le contexte organisationnel et managérial des soignants et ces changements ont impacté les unités Covid et Non-Covid différemment. Introduction: Against all expectations, during the Covid 19 crisis in Belgium, healthcare professionals did not seem to run away despite the infectious risk. Following this crisis, changes in the organizational and managerial context such as debriefing establishment and the actualization of procedures happened. Are those changes the origin of staff retention? What are the positive managerial elements to keep in post-crisis? Method: A mixt method was chosen to bring precise comprehension of the situation. The quantitative and qualitative analysis were led at the same time from September 1st to September 20th of 2020 on nurses, residents and physicians in Covid and Non-Covid units of two Belgian university and regional hospitals. Thanks to the COMEt tool, the quantitative analysis gave the opportunity to collect the perception of healthcare professionals in order to measure the organizational and managerial context of the hospital ward. Short interviews with nurses, interns, physicians and unit managers during the qualitative analysis made the understanding of the healthcare professionals experience possible. Results/Discussion: Results show multiple changes happened following this crisis. Interprofessional relationships got better and support from proximity managers increased. Nevertheless, due to the workload increase, the heavy care, the scarce quality resources, etc., personnel satisfaction decreased, burnout increased and perceived effectiveness of the unit decreased. Even though there is no agreement in literature, this study shows that Non-Covid units handled the crisis less well. Indeed, they felt they had not enough information, they felt neglected in favor of Covid units and they suffered the lack of material. Conclusion: The Covid 19 crisis changed the organizational and managerial context of healthcare professionals and those changes had a different impact on Covid and Non-Covid units.
